dc.description.abstractEl liderazgo es uno de los conceptos más estudiados debido a su impacto en el comportamiento, la motivación y la permanencia de las personas dentro de las organizaciones. En contextos donde se evidencia disminución del compromiso y oportunidades de retención, el liderazgo adquiere un papel determinante en la construcción de fidelidad y sentido de pertenencia. En este marco, el liderazgo carismático se ha identificado como una de las formas de influencia con mayor capacidad para estimular motivaciones profundas. Su operacionalización a través de tácticas discursivas ha permitido no solo describirlo conceptualmente, sino también evaluarlo desde la percepción de los seguidores. Dado que el liderazgo carismático encuentra un terreno particularmente fértil en organizaciones confesionales, esta investigación se desarrolló en la iglesia Esperanza, ubicada en Bogotá. El objetivo general fue analizar las tácticas de liderazgo carismático utilizadas por sus pastores. Para ello, se caracterizaron los principales enfoques teóricos sobre liderazgo carismático, se identificó la presencia de este tipo de liderazgo en la comunidad estudiada y se describieron las tácticas empleadas en el discurso pastoral. Metodológicamente, el trabajo se diseñó como un estudio de caso con enfoque mixto, alcance descriptivo y corte transversal, bajo un posicionamiento interpretivista. Se utilizaron como instrumentos la escala CKS de Conger y Kanungo (1989) y el modelo de las doce Charismatic Leadership Tactics de Antonakis (2011). A partir de estas herramientas, se analizaron los discursos de los pastores, codificando la presencia de las tácticas carismáticas y contrastándolas con la percepción de los miembros de la comunidad. Los resultados evidencian una presencia consistente de tácticas carismáticas, especialmente aquellas vinculadas a la apelación moral, la construcción de identidad colectiva y el uso de metáforas y contrastes. Asimismo, se encontró que la percepción de carisma se relaciona estrechamente con la coherencia atribuida entre el mensaje proclamado y la conducta del líder, lo que sugiere que el uso sistemático de tácticas carismáticas incide en la forma en que los seguidores interpretan y validan su liderazgo. dc.description.abstractLeadership is one of the most widely studied concepts due to its impact on behavior, motivation, and individuals’ retention within organizations. In contexts where declining commitment and retention challenges are evident, leadership plays a decisive role in fostering loyalty and a sense of belonging. Within this framework, charismatic leadership has been identified as one of the forms of influence with the greatest capacity to stimulate deep motivations. Its operationalization through discursive tactics has made it possible not only to describe it conceptually, but also to evaluate it from followers’ perceptions. Given that charismatic leadership finds particularly fertile ground in faith-based organizations, this research was conducted at Iglesia Esperanza, located in Bogotá. The general objective was to analyze the charismatic leadership tactics used by its pastors. To achieve this, the study characterized the main theoretical approaches to charismatic leadership, identified the presence of this type of leadership within the studied community, and described the tactics employed in pastoral discourse. Methodologically, the study was designed as a case study with a mixed-method approach, descriptive scope, and cross-sectional design, grounded in an interpretivist epistemological stance. The instruments used included the CKS scale by Conger and Kanungo (1989) and Antonakis’ (2011) model of the twelve Charismatic Leadership Tactics. Based on these tools, the pastors’ speeches were analyzed by coding the presence of charismatic tactics and contrasting them with community members’ perceptions. The findings reveal a consistent presence of charismatic tactics, particularly those related to moral appeals, the construction of collective identity, and the use of metaphors and contrasts. Additionally, the perception of charisma was found to be closely linked to the coherence attributed between the proclaimed message and the leader’s conduct, suggesting that the systematic use of charismatic tactics influences how followers interpret and validate their leadership.eng
