dc.description.abstractCambios en la productividad laboral pueden impactar fuertemente en el desempeño organizacional e incidir de manera sensible en las ganancias de las empresas. Es por ello que mejorar la comprensión sobre los factores que promueven u obstaculizan la productividad de los trabajadores ha sido por muchos años una temática que despierta gran interés entre profesionales, directivos y académicos. Pero en tiempos más recientes nuevos desafíos han surgido, por ejemplo, el determinar el impacto que nuevas formas de trabajar, entre ellas el teletrabajo, han tenido en el desempeño laboral. En especial, en un tipo de trabajo de sostenida ascendencia y claramente dominante en el mercado, el trabajo del conocimiento. Dado que la productividad, el trabajo del conocimiento y el teletrabajo son temáticas que atañen a múltiples disciplinas, el marco teórico utilizado para su estudio congrega igualmente diferentes corrientes de pensamiento, tales como la Gestión del Recurso Humano, la Economía, la Ingeniería Industrial, la Psicología Industrial y Organizacional, entre otras. Consecuentemente, la metodología empleada en la presente investigación acude a un estudio empírico, transversal y de enfoque mixto, contemplando estrategias tanto cualitativas como cuantitativas para el levantamiento y análisis de la información. Se enmarca en los lineamientos de la estrategia asociativa-predictiva, ya que su finalidad fue explorar la relación funcional existente entre la productividad laboral y la satisfacción laboral y un conjunto de potenciales variables predictivas. La investigación se ha desarrollado en varias etapas. En primera instancia, se abordó la indagación sobre la gestión de la productividad, en particular sobre el concepto de productividad en el contexto del trabajo del conocimiento y los desafíos para su gestión. En segundo lugar, se realizó una revisión sistemática sobre las métricas de productividad desde la perspectiva teórica y se contrastaron con las obtenidas empíricamente al interior de organizaciones intensivas en conocimiento de la región Centro-Occidente de Colombia. En una tercera etapa se propuso plantear un modelo de medición de la productividad del trabajador del conocimiento, desde una perspectiva multidimensional, en el que una de sus dimensiones contempla el seguimiento a distintos aspectos particulares para el trabajo realizado en forma remota. En cuarto lugar, se acudió a la realización de entrevistas entre directivos y trabajadores conducente a la detección de los potenciales impulsores de la productividad, delineados bajo el marco teórico propuesto por el modelo de demandas y recursos laborales. Finalmente, acudiendo a un modelo de ecuaciones estructurales, se pone a prueba el modelo predictivo, en donde se detecta que factores demandantes como las interrupciones de tareas; recursos laborales, como la gestión del conocimiento y las prácticas laborales; y recursos personales, como la autorregulación y la autoeficacia, inciden significativamente en la productividad percibida del trabajador, mediadas por el estrés y la satisfacción laboral y moderadas por el teletrabajo.
dc.description.abstractChanges in labor productivity can substantially impact organizational performance and have a significant impact on company profits. That is why improving understanding of the factors that promote or hinder worker productivity has for many years been a topic that arouses great interest among professionals, managers, and academics. However, in more recent times, new challenges have emerged, for example, determining the impact that new ways of working, including teleworking, have had on job performance. Especially in a type of work of sustained descent and dominance in the market, knowledge work. Given that productivity, knowledge work, and teleworking are topics that affect multiple disciplines, their study's theoretical framework also brings together different currents of thought, such as Human Resource Management, Economics, Industrial Engineering, Industrial and Organizational Psychology, among others. Consequently, the methodology used in this research goes to an empirical, cross-sectional study with a mixed approach, contemplating both qualitative and quantitative strategies for the gathering and analysis of information. It is framed in the associative-predictive strategy guidelines since its purpose was to explore the functional relationship between labor productivity and job satisfaction and a set of potential predictive variables. The investigation has developed in several stages. In the first instance, the investigation on productivity management was addressed, particularly on the concept of productivity in the context of knowledge work and the challenges for its management. Second, a systematic review was carried out on productivity metrics from a theoretical perspective, and they were contrasted with those obtained empirically within knowledge-intensive organizations of the Central-Western region of Colombia. In a third stage, it was proposed to propose a model for measuring the knowledge worker's productivity, from a multidimensional perspective, in which one of its dimensions contemplates the monitoring of different particular aspects for work carried out remotely. Fourth, interviews were conducted between managers and workers, leading to the detection of potential productivity drivers, outlined under the theoretical framework proposed by the demands and labor resources model. Finally, using a structural equation model, the predictive model is put to the test, where it is detected that demanding factors such as interruptions of tasks; labor resources, such as knowledge management and work practices; and personal resources, such as self-regulation and self-efficacy, have a significant impact on perceived worker productivity, mediated by stress and job satisfaction and moderate by teleworking.
